Shifting from Course Creators to Internal Business Consultants

A central outcome of the discussion was the imperative for L&D functions to evolve from isolated content creators into strategic business advisors. David Goddard highlighted that relying solely on a central L&D team to build training inherently limits an organisation's collective intelligence to what that single team knows. One way that Levy tackled this was to implement a project to capture the tacit knowledge of their longest-serving leaders, “Levy Lifers”, create short video assets and make them accessible across the enterprise.

Similarly, Terry Copley explained how Hilti restructured its L&D department to empower individual operational units. Today, Hilti operates hundreds of active, decentralised Communities of Practice on Fuse that are owned and managed directly by functional teams such as sales and marketing.

AI-Driven Knowledge Retrieval and Frontline Engagement

The panel showcased how combining practical artificial intelligence with human-centred, authentic content dramatically improves knowledge access and employee engagement:

  • Hyper-Accessible AI Search: Levy transcribed and indexed expert video assets within Fuse to build an AI-enabled knowledge hub for over 40,000 team members, allowing staff to retrieve precise answers in seconds without watching full recordings. This contributed to a 15% increase in employee learning satisfaction scores over two years.
  • Interactive AI Helpers: Levy is actively deploying AI-powered onboarding companions for new managers and culinary coaches to assist chefs with complex menu costing.
  • High-Engagement "Edutainment": Lauren Stinson demonstrated how replacing dry compliance lists with engaging, personality-driven video content - termed "edutainment" - and establishing regular content rhythms like "Tuesday FuseDay" delivered a consistent 90 per cent weekly engagement rate.

Delivering Commercial Impact: Cutting Sales Onboarding Ramp Time

Demonstrating how L&D can directly influence commercial KPIs, Terry Copley shared how Hilti addressed executive demands to reduce new sales rep "time to payback" - the timeframe required for a new B2B account manager to become profitable - from a two-year baseline down to six months.

Rather than deploying a standard training course, Hilti's L&D team collaborated with sales managers to identify daily leading indicators of success, such as executing four targeted, high-quality customer visits daily. By breaking these behaviours down into diagnostic coaching tools for managers, Hilti slashed sales rep time to payback from 24 months down to 7.5 months in major markets, with select regions dropping below the six-month target.
